Lets paint the picture Youve hired You have just spent the last few weeks going through a lengthy and robust professional recruitment process to hire a new team member. You are very pleased with your decision to hire, the individual is due to join the team soon and will be a welcome addition. You are sure you have hired a superstar, they are keener than mustard to get started and show all the promise in the world that they will integrate in to your established team like a duck to water. So from day one when they commence work all of your worries will be over? They will just get right down to work and you can expect a loyal hardworking employee for years to come? Right? WRONG! They are unlikely to ever last the distance! For a long time now many companies have realised the important of employee ‘onboarding’ or ‘induction’ programs. Missing out on this vital part of the hiring process can be a recipe for disaster. What is ‘onboarding’ you may ask? This term refers to the process of inducting or integrating new hires into the company, preparing them for job success and helping them to become productive, committed and engaged employees of the company and also a genuine ‘team member’. This includes far more than the initial orientation process, and often includes continued review over the ensuing few months while an employee gets “up to speed” in their new organisation. Make sure you train: While more companies are realising how important this process is, many companies still simply hire a new employee, give them a quick tour of the office then show them their desk and expect them to start working and immediately producing outcomes. They have been hired to do a job which they are skilled and trained to do, so what else do they need? Clearly this approach is a big mistake and is destined to result in an unhappy and disengaged new employee. I often hear from job seekers that the reason they are looking for a new job is because they are unhappy in their current role and they feel undervalued, that their boss does not have their best interests at heart, with no clear path for them to follow. Often they felt this from the outset and there was no clear understanding of expectations around the role, organisation or the direction they are all heading in. I have even heard comments suggesting many broken promises that were made in interviews, or a lack of investment and time for professional training and development. Induction programs: So what should be included in a comprehensive induction program? There are many things that should be included each company may be different in its approach due to the nature of its business however as a bear minimum the following should be covered: Introductions and meet the team Getting to know people and spending some quality time with key employees/management Company structure, knowing who is who in the zoo History and background of the company Company vision and values Review of all lines of business and company offerings to its markets Company policies and procedures, OHS Review of the new employees ‘Position Description’ and setting expectations Role specific training, including setting out any formal/external training plans Overview of employee annual appraisals/reviews, what to expect. Systems overview including any internal intranet sites or role specific systems Payroll and personal details Site / office tour. This whole process should not be completed in a few hours on the morning of their first day, parts of it may be, but much of it should be planned and executed over the first few days, weeks and even months of the employees tenure within your company. Plan ahead, fill their diary with invites to sessions covering all of the above, it is such a positive message for that employee to receive on their first day, knowing they have a comprehensive and structured process ahead of them. Questions to ask before you hire: Some questions to think about in advance of your next hire. How did you onboard your most recent hires? And what does your company onboarding process look like? Day One â€" When your new hire heads in for their first day, are they aware of what time, who and where to report to? Are they aware of the appropriate dress code for the job? Have they been told what they should bring with them on the first day? Does your company make new employees feel welcome? Do you take time to introduce them to the business by having a special sign, welcome messages or a welcome lunch? That first day is a critical moment â€" it’s important that your employee feels like they are being properly and formally welcomed and valued from the outset. Have you established who will be responsible for the delivery of the induction for the employee? Is the employee’s manager (you) looking after this or is an HR professional taking responsibility? Or both? How long will the induction last and what will be covered? Have you planned all the parts in to their diary? Does your onboarding program inspire company pride? â€" Your onboarding process should make employees feel like they made the right decision in choosing to join the company. Do you inspire pride in your employees? Show off what makes your company great, and involve those individuals who accurately represent all the positives you have to offer Do you show that ‘new hires’ matter? â€" Inspiring company pride is not enough. You also need to show employees that they really do matter to your business. Taking an individual and tailored approach to this process will show that they aren’t just on a merry-go-round of new employees, but are individually of value to the company. Having a solid, structured onboarding program will make a difference and engage your new hires from the start. When you show you’re willing to invest in your employees, you’ll make them feel that they are joining a great team, making them more likely to stick with the job. Effective ‘onboarding’ is time and effort well spent, a loyal and effective team is the ‘nirvana’ of management, and will significantly reduce your time spent looking to hire more new employees! The most thorough review of my book. Ever! - The Chief Happiness Officer Blog A while back, I invited Kevin Carson of The Mutualist Blog to review my book (Happy Hour is 9 to 5) for the simple reason that he and I have wildly differently views on work. Its not that we disagree (though we do on many issues) its just that were coming to the topic from some very different backgrounds. His review is now up and it blows me away! Its thorough, its critical and above all its constructive. I learned a lot from reading it and from taking in Kevins views on this. As I knew I would. Heres how Kevin starts it: I must confess I approached this book with a considerable amount of skepticism. And at first glance, the rhetoric in Kjerulfs book bears at least a strong superficial resemblance to such manipulative HR gimmicks as Fish! Philosophy, aimed at jollying the sped-up and underpaid workforces of downsized firms into loving Big Brother without any of the inconvenience of, you know, raising pay or decreasing workloads. But on closer inspection, I believe this book is the real thing. Despite certain reservations, which I discuss at length below, I believe Kjerulf gets it. His book isnt just another attempt to get workers minds right, a shortcut for inculating lobotomized happiness into people who are treated like shit. He spends a major part of the book, in fact, pointing out that shortcuts dont work, and that theres no way to simulate treating people like human beings. Kevins main reservations about my book are: 1: The book goes too far in stressing subjective attitude at the expense of objective conditions. For example, the employee newsletter at a particular hospital Im thinking oflets call it the Official Happy Newsletteronce ran a fluff article titled Choose Your Attitude, which gushed (among other things) that if we choose to provide extraordinary patient care, we could do so, regardless of your abundance or lack of resources. In other words, the people who cut us off at the knees are assuring us that if we cant run a marathon, its our own fault. The laws of time, space, and matter dont applyits all in your head, man! The amount of work that can be extracted from a single man-hour is infinite, like the number of people who can be fed with five loaves and two fishes. I agree with Kevin on this. What I really advocate is not changing your attitude to cope with a bad work situation but as Kevin puts it: Happiness and choosing your attitude are not things done instead of addressing working conditions, or even after addressing working conditions; theyre achieved, in large part, by means of addressing working conditions. Yes. Kevin gets this better than I did! Ill update my writing on this to express this more clearly. 2: There is not enough focus on the structural forces at the level of the political and economic system as a whole. Thirty years ago the neoliberal Pharaohs decreed, let them gather their own straw, but let not the tale of bricks be minished aught. And in the years since that decree, an entire industry of labor consultants has come up with gimmicks like Fish! (enthusiatically embraced by Pharaohs overseers in Human Resources) aimed at convincing workers that we [sic] can choose to do an extraordinary job making bricks, regardless of our abundance or lack of straw. In minimizing the importance of objective conditions, Kjerulf considers mainly the intrinsic character of the work itself. That is, he focuses mainly on the character of work as it varies from one job to another, as workers sort themselves into types of work that they consider more intrinsically enjoyable and avoid those that they consider unpleasant. True my focus is very much on making yourself happy at work within the system we already have. And its also true as Kevin notes, that the current system is fertile ground for some VERY unhappy workplaces. However, the current system has proven, mostly inadvertently, to also contain everything you need to create great, democratic, happy workplaces. I absolutely agree that the system itself should be changed and I believe that one of the best ways to change it is to create many happy workplaces. They will out compete the unhappy ones and happiness at work will then become the norm. That being said, I WILL be reading some Ehrenreich :o) 3: A historical vacuum One of the most exasperating things about Kjerulfs book is the historical vacuum within which he views such issues. It boggles my mind that Kjerulf simply accepts this enormous and radical change over the past fifty years as just another matter of fact, without stopping to ask why? Why has the workplace hollowed out the rest of life in recent decades? Why has an increasing portion of time been taken up by work, at the expense of the rest of our lives? Why is work (on the job, that is) the basis for our standard of living, as opposed to the household and informal economies? Why has the home been transformed into an adjunct of the imperial workplace, and the whole of life contaminated by the ideology of professionalism? Maybe its time to take our lives back from workor rather, from our jobs. The main reason I ignore the history of the workplaces is probably that I dont know much about it. 10 Ways to Avoid Procrastination We’ve all procrastinated at one time or another, and if youve found your way to this page, chances are youre procrastinating right now. Maybe you’re avoiding an unpleasant task that has to be done; you may be anxious about what has to be done; or you could simply not even know where to start. Procrastination kills projects before theyve even begun, but it doesnt have to claim yours. Weve collected some of the best, proven tips to help you get out of your rut and get started. Stop Lying to Yourself: You may be telling yourself, “Ill do it tomorrow,” “The time isnt right” or “I work better under pressure.” Be honest, you dont, do you? Ditch the time-wasting excuses and get down to work. Make Your Plan Public: Do you really want to hold yourself accountable for your work? Let everyone know what youre doing. In most cases, you can simply tell co-workers and friends what youre planning to do, but if you need some extreme motivation, you can raise the stakes. There are some websites, like stickK, that will let you put together a plan and set deadlines. If you dont hit those deadlines, the site will take a predetermined amount of money from your bank account and donate it to charity. Get working or get penalised. Make Reasonable Plans: You know yourself better than anybody else. Its easy to declare that you’ll get up at 5 a.m. every day and get work done, but if youre not a morning person, you know thats not going to happen. Make plans around how you work. If you find it easier to work in the wee hours, for example, carve out time every night to get your best work done. Make Achievable to-Do Lists: Theres a satisfying feeling to ticking an item off your to-do list. In planning your project, list out everything that you have to do, not just items that you know you will do, just so you can check them off. On the other end of the scale, dont list huge, impossible-seeming tasks, as they will only intimidate you and make you want to procrastinate further. Not to mention youll likely end up stretching yourself too thin trying to achieve the un-achievable. Time Management: Any task can seem insurmountable if you dont put a limit on how long you have to work on it. Fortunately, there are many techniques that can break that time down into manageable tasks. A popular one named the Pomodoro Technique breaks work down into 25-minute chunks, followed by a 5-minute break. Find a technique or app that works for you and use it. In addition to managing your time, try managing your work style so you can get more done in less time. Look at Your Workplace: Where do you work best? Do you prefer to be alone or surrounded by people? Do you like music or absolute silence? Do you prefer working in public or at home? Work out your preferences, and set up you workspace accordingly. And, if youre stuck in an office plan you dont care for, try these tips to survive it. Remove Distractions: Lets be honest: You say working with the TV on in the background works for you, but if you find you spend more time staring at talk shows than your computer, its a distraction and it needs to go. The same goes for anything that stops you from working. Turn your phone off, unplug your router and take your headphones out. Facebook can wait. Break Down Large Tasks: Having one, overarching goal can feel impossible to achieve. If you break it down into several, smaller parts, itll feel a lot easier. For example, the original goal of “write a blog” can be broken down into a) research your piece, b) outline the blog with all relevant points, c) complete first draft, d) polish and create completed blog. Reward Yourself: Who better to reward yourself than, well, yourself? After all, you know what motivates you best. For every milestone in your work, designate a treat for yourself. It can be something physical, like a new item of clothing or the book youve been wanting to get around to reading. Alternatively, it can be an experience, such as a trip to the movies or an evening spent with your friends. Bite the Bullet: In the end, all these tips are helpful, but before you can use them you just have to get on and do whatever you need to do. Focus on the sense of achievement when youve finished your project, and all your hard work will be worth it. Procrastination is easy, but will ultimately hurt you. Putting things off can increase stress, as well as have an impact on your career and relationship with your co workers. Stop putting off what needs to be done, and you career, and health, will thank you for it. Go forth, and avoid procrastination NOW!
